This study aims to design a competency model for hospital managers using a grounded theory approach.
Methodology: The research is applied-developmental in purpose and qualitative in method. It was conducted using grounded theory, following the systematic approach developed by Strauss and Corbin. The study population included all hospital managers in Mashhad, Iran, from whom a purposive sample was selected. Sampling continued until theoretical saturation was achieved, which was reached after the 11th interview. Data were collected through semi-structured interviews. For data analysis, the grounded theory approach of Strauss and Corbin was applied, and the research model was ultimately presented as a paradigm model. To ensure the validity and quality of the research, Lincoln and Guba’s four criteria for evaluation were employed, confirming both validity and reliability.
Results: The study identified causal conditions, including knowledge of information and communication technology, financial knowledge, professional knowledge, organizational knowledge, human resource management, market knowledge, business knowledge, service improvement, and leadership ability. Contextual conditions involved the significant role of universities in enhancing management and the impact of regulations and guidelines. Intervening conditions included personal and personality traits. Strategies for strengthening the competencies of hospital managers included training and development, personal growth, improving individual and organizational culture, fostering constructive internal and external interactions, strategic orientation, and actions to implement these strategies. Finally, the study identified outcomes at individual, social, and economic levels.
Conclusion: In conclusion, the model developed in this study can serve as a foundation for enhancing the competencies of hospital managers nationwide.
